Amazon’s Compensation Revamp Shifts Incentives for Executives

Amazon is revising its compensation structure to place greater emphasis on sustained high performance, a move that will significantly affect executive pay trajectories. As reported by Business Insider, employees who achieve Amazon’s top performance rating—referred to internally as “Top Tier”—for four consecutive years will now be eligible to receive 110% of their pay range, a shift designed to reward long-term consistency over short-term spikes.

For senior professionals and executives, this marks a strategic pivot: first-time Top Tier earners will receive only 70% of their pay band, down from 80% last year. This change aligns Amazon’s model more closely with that of other tech giants such as Google and Meta, which have similarly tightened their compensation frameworks in recent quarters (Business Insider, April 2025).

The new model ties executive compensation more directly to an employee’s “Overall Value” (OV) score—a five-tiered internal ranking that, although not visible to employees, now plays a central role in determining pay. Amazon has also continued piloting a flexible equity program that allows executives to take up to 25% of their stock awards in cash, catering to individuals who prioritize immediate liquidity over long-term vesting (Business Insider, May 2025).

These changes reflect broader industry trends toward performance-based compensation metrics that reward consistency and retention.
